September is Hispanic Heritage Month

ree

As we enter Hispanic Heritage Month, observed annually from September 15 to October 15, we take time to celebrate the rich cultures, diverse traditions, and invaluable contributions of our Hispanic and Latino colleagues and communities. This year's theme, "Collective Heritage: Honoring the Past, Inspiring the Future," reminds us that building inclusive workplaces means recognizing the profound impact Hispanic Americans have made across every industry and profession. At InvigorateHR, we encourage organizations to use this month not just as a time of celebration, but as an opportunity to examine their diversity, equity, and inclusion practices, ensuring that Hispanic and Latino voices are heard, valued, and represented at all levels of leadership year-round. From mentorship programs to cultural competency training, there are meaningful ways to honor this heritage while strengthening your organizational culture.

National Suicide Prevention Awareness Month

September marks National Suicide Prevention Month, reminding us that workplace mental health support isn't just beneficial—it's essential. With suicide impacting millions of Americans, HR professionals play a critical role in creating psychologically safe environments where employees feel comfortable seeking help. This includes ensuring robust Employee Assistance Programs are well-communicated, training managers to recognize warning signs, and fostering cultures where mental health conversations are normalized, not stigmatized. Remember that historically disadvantaged communities often face higher risks due to discrimination and limited access to resources, making inclusive mental health initiatives even more vital. Simple actions like promoting available resources, offering mental health days, and connecting employees to community support can make a profound difference. This month, evaluate your organization's mental health resources and consider how HR can be a beacon of hope and support for every team member.

EEOC Guidance and Enforcement Changes

Shift in EEOC Priorities

The EEOC is now focusing less on systemic discrimination and more on individual cases. Additionally, there is a renewed scrutiny on Diversity, Equity, and Inclusion (DEI) programs, with the potential for increased reverse discrimination claims.

DEI Program Compliance

On March 19, 2025, the U.S. Equal Employment Opportunity Commission ("EEOC"), together with the U.S. Department of Justice ("DOJ"), issued a press release cautioning employers against discrimination arising from diversity, equity and inclusion ("DEI") programs.

Recommended Actions:

Conduct legal review of existing DEI initiatives and practices

Ensure all diversity programs comply with equal employment opportunity laws

Document the business justification for diversity-related policies

Train managers on appropriate implementation of DEI strategies

Employers can expect more claims in the areas of reverse discrimination, gender identity issues, religious discrimination and religious accommodation

Key Takeaways for HR Professionals

  • Stay Informed: Employment law continues to evolve rapidly, requiring ongoing monitoring and adaptation

  • Document Everything: Maintain thorough records of policy decisions, training, and accommodation processes

  • Regular Policy Reviews: Conduct quarterly reviews of employment policies to ensure ongoing compliance

  • Training Investment: Increase manager training frequency, particularly around discrimination and accommodation issues

  • Legal Consultation: Establish relationships with employment attorneys for complex situations and policy development

Performance Management & Mid-Year Reviews

Why Now?

Third quarter is the perfect time for retention focus. Organizations have mid-year data showing turnover trends, budgets are being planned for Q4 and next year, and employees are returning from summer vacations with fresh perspectives on their career goals. Companies that act now can prevent the typical Q4 departure surge.

Key Retention Strategies

ree

Stay Interview Programs

  • Move beyond exit interviews to proactive stay interviews. These structured conversations help managers understand what keeps employees engaged and identify flight risks before they become resignation letters. Include templates and conversation guides for managers.

Career Pathing & Internal Mobility

  • Employees leave when they can't see their future with the company. Showcase how to create visible career progression maps, lateral movement opportunities, and skills-based advancement tracks. Highlight success stories of internal promotions.

Flexible Work Arrangements

  • Beyond remote work, explore compressed workweeks, flexible hours, sabbatical programs, and job-sharing opportunities. Show how flexibility can be tailored to different roles and departments.

Recognition & Rewards Reimagined

  • Move past generic employee-of-the-month programs. Discuss peer-to-peer recognition platforms, personalized rewards based on employee preferences, milestone celebrations, and real-time feedback systems.

Manager Effectiveness Training

  • Since "people don't leave companies, they leave managers," focus on developing emotional intelligence, coaching skills, and retention-focused leadership behaviors among supervisors.

Compensation Transparency & Market Alignment

  • Address pay equity audits, salary band communications, and regular market rate reviews. Include guidance on having transparent compensation conversations.
